Another important point is the reasons for the personnel shortage. They are different and can sometimes even be positive: with an increase in production capacity, a temporary shortage of specialists is bound to occur. But it will be just temporary. In the vast majority of cases, the shortage of employees in certain professions is associated with negative factors, including difficult working conditions, low social guarantees and low prestige of the specialty.

For industry, however, it is more likely not about popularity in society, but about the poor awareness of future specialists. Pharmaceutical companies try to improve working conditions on a regular basis, paying attention to the professional development of both newcomers and already experienced employees. At the same time, a student of the Faculty of Pharmacy may often not know that the factory in his home region has a laboratory for the development and research of new drugs. Therefore, our interlocutors called working with young people one of the most important tasks for today.

"In order to provide the industry with qualified personnel, it is necessary to work with the younger generation, engaging them, telling them about the professions of the pharmaceutical industry," said Yuri Troyankin, Director of Personnel and Organizational Development at Promomed Group. — To show the beauty and importance of work, to tell that the lives and destinies of people depend on the activities of such enterprises. Because it is pharmaceutical companies that produce medicines that can save patients and improve their quality of life."

The decline in unemployment, the growth of the defense industry and related sectors of industry and engineering have led to an outflow of candidates to other, more profitable industries. This is most noticeable among the production staff. The quality of candidates decreases as their cost increases. Employers are beginning to hunt for valuable competitors' employees and make efforts to retain their own, compete in salaries and social packages, but not massively, but on a point-by-point basis. The focus of the applicant market's interest has shifted to Russian companies, especially vertically integrated full—service businesses. The quality of management in the domestic industry has improved, among other things, due to managers who came from companies with the best practices.

If we talk about specific professions, today the pharmaceutical industry needs chemists, technologists, apparatchiks, specialists who are engaged in the development and production of medicines. The pharmaceutical substances and scientific research segments need graduates studying in the fields of chemical technology and biotechnology. For the success of future specialists, it is important to have an interest in the industry and science, in particular, in the synthesis section, as well as knowledge and skills in digital modeling, working with advanced software, and, of course, the desire to develop in these areas.

To provide the industry with such qualified personnel, it is necessary to work with the younger generation, engaging them, telling them about the professions of the pharmaceutical industry. To show the beauty and importance of work, to tell that the health and quality of life of generations depend on the activities of such enterprises. After all, it is pharmaceutical companies that produce medicines that improve the quality of life of patients, and often save their lives.

Our projects, in particular, are aimed at career guidance for schoolchildren from the 8th grade, increasing their interest in subjects such as chemistry, mathematics, genetics and in-depth study of these subjects. The course towards innovation and digitalization of the industry requires the involvement of IT specialists from different fields. The key to the successful development of the industry is the fruitful interaction of higher education and scientific organizations with business and production, aimed at long-term cooperation based on the principle of winning for everyone.

It is impossible not to mention the trends that influence the formation of the personnel situation. Demographics, generational change, and social isolation associated with the rapid development of digital technologies, communication channels, the pandemic, and the experience of hybrid work formats have created special demands on the work format for young applicants, shifting the focus to working conditions rather than productivity and self-realization.

In large cities with a developed labor market, it is still possible to cope with the shortage of personnel due to a longer and more targeted search. We ourselves respond comprehensively and flexibly to the needs of candidates and retain the most valuable employees on a targeted basis. Successful adaptation is playing an increasingly important role: the speed of "immersion" and engagement are crucial. Among our advantages, we can also highlight an organizational culture based on innovation, collaboration, a reasonable share of the "startup spirit" and, of course, achievement orientation. Human development is an integral part of any successful company and, in our case, it represents a logical integrated system with its own set of organizational mechanisms at every stage — from schools, colleges and universities to talent management within the company. 

The main tools are:

-internal periodic e-learning, corporate trainings, participation in cross-functional projects aimed at improving the managerial skills of our employees; 

 -external professional training, various webinars and online courses that help you develop in the workplace; 

 -participation in conferences and exhibitions, necessary for understanding new trends and technologies in their field of activity; 

 -a project to create a talent pool for Biochemist and Promomed.

Interested employees can continue to receive higher professional education at the "corporate postgraduate school", where postgraduate work is a continuation of their main professional activity. Professional development is one of our priorities, and we are constantly working on this area. Cooperation with educational institutions, for example, helps to attract young professionals who have a fresh perspective on problems and are able to create new ideas. This is also the development of research activities, as there is an additional opportunity for new discoveries and developments. Our company cooperates with various educational institutions. We cooperate with two schools in Saransk, which offer special courses in advanced study of chemistry, mathematics, genetics and microbiology for students in grades 8-11. We are actively working with college students as part of the Professionalism project, organizing internships and internships. The Ogarev Mordovian State University, together with our company Biochemist, has opened a basic department in the field of Chemical Technology, where specialists are trained for our company. For students, we offer targeted training (with the payment of a scholarship), practical training at the enterprise, and paid summer internships. Cooperation with the Faculty of Biotechnology and Biology is also a priority.

To stimulate the development of pharmaceutical education, it is necessary to work in the following areas::

- improving the image of the profession at the state level; -development and improvement of education, both specialized secondary and higher, expansion and deepening of curricula related to the production of ready-made dosage forms and active pharmaceutical substances, including biotechnological; 

 -coordination of educational programs of colleges and universities among themselves and taking into account the technologies of the customer company, after which college graduates will be able to enroll immediately in the second or even third year of university; 

 -active work on professional development and retention of the best teachers; 

 -work with young people, including the development of programs to support young promising professionals, career development programs;

 If appropriate measures are not taken, the industry will "age". We are already seeing a trend towards a decrease in the demand for work in pharmaceutical production among young people, the younger generation is striving for less responsible work and is increasingly moving from manufacturing to inactive sales, freelancing, and working from home. And these trends continue to progress.
